Abstract
The hospitality industry faces a critical challenge of declining employee work passion, reflected in deteriorating performance, rising absenteeism, increasing turnover, and reduced customer satisfaction at Hotel Ciputra Semarang during 2022–2024. This study aims to examine the influence of organizational support and transformational leadership on work passion, with psychological capital as a mediating variable. A quantitative survey approach was employed, involving 120 respondents selected through purposive sampling. Data were analyzed using Partial Least Square–Structural Equation Modeling (PLS-SEM) with SmartPLS 4.0. The findings indicate that organizational support and transformational leadership do not have a significant influence on either psychological capital or work passion. In contrast, psychological capital has a positive and significant influence on work passion, although it does not act as a mediating mechanism between the two exogenous variables and work passion. These results highlight that strengthening employees’ psychological capital directly is more effective in enhancing work passion than relying on organizational support or transformational leadership.
